Creating A Written Employee Coaching Plan

I’m often asked to help companies create individual employee coaching plans. As we begin to think about creating this type of document, HR professionals need to fully understand the landscape that they are being asked to traverse. We need to ask three critical questions:

  1. Is this a coaching plan or a performance improvement plan?
  2. Are we targeting this person for the next level?
  3. How will we measure our success?

Once we have the answer to these three questions, we can begin to craft our Employee Coaching Plan. The first question, “Is this a coaching plan or a performance improvement plan?” is the fundamental piece of knowledge we need before we can move forward. If you are asking “What is the difference between the two?” let me explain.

A Coaching Plan is a document that outlines skill gaps that need to be closed. It is generally an outline for improvement for someone who is already successful in the job. We’re working with them to grow their skills-maybe we want to move them around laterally or we’ve gotten some complaints on an area or two that need improvement.

On the other hand, a Performance Improvement Plan, often referred to as a “PIP”, is a document that is designed for someone who is not performing up to expectations in their current role and it generally means if sustained performance doesn’t occur right away, we’ll be asking the employee to leave the organization. Often, we give the person who is going on a PIP the option to resign with severance or go on the PIP. Most employees, unfortunately, tend to choose the PIP when it would have been a much better choice to take the severance. Usually, when a manager is at the PIP stage, the employee is in an unrecoverable state and will ultimately fail. The second question, “Are we targeting this person for the next level?” will help us craft our plan. If we are looking to move this person up in the ranks, a coaching plan might include some interesting development areas. For example, if we have a manager that we are looking to move into the executive ranks, perhaps we need to put some professional polish on them. In that case, the plan might include consulting with an etiquette professional or a wardrobe consultant. If it is presentation skills, we might have them work with an acting coach or another executive in our organization to hone those skills.

Finally, the question “How will we measure our success?” needs to be answered. If we are putting someone on a PIP, our success might be as simple as getting the person to leave the organization voluntarily or it might be that the PIP served as a wake-up call that their performance needed to improve. For a manager, success might be that the person didn’t succeed in the PIP and they now have solid ground to terminate their employment. If on the other hand we’re looking at a coaching plan, success there will be measured by the change in behavior that will allow us to move and grow this individual. It will show determination and willingness to change in order to succeed.

Whatever you do, think back to basic goal development. If you use the SMART methodology in goal setting, making your goals:

  • SPECIFIC (the who, what, where, how and when)
  • MEASURABLE (how will I know when the goal is achieved)
  • ATTAINABLE (the goal is possible to achieve-the person isn’t set up for failure)
  • REALISTIC (it is an objective that you are both willing and able to work towards)
  • TIME BOUND (there is a beginning, a middle, and an end)

Let’s Think About the Core and Its Innumerable Attributes

How about that almost overused word, “core?” It pops up in an incredible number of ways. And yet, they all do relate in fundamental strength and meaning. In this article, I am discuss the core of our careers, our physical cores and mental cores.

Last week I was being interviewed about my “Portfolio Career” (many careers at the same time) and I shared that a well-known marketing guru had suggested that I pick one (career) to be the “best in the world at” and keep the others as hobbies.

Just as those of us who pursue a variety of avocations experience similar advice, I found myself on the defensive. We have been told that generalists are not valued. We should specialize, specialize, specialize and focus, focus, focus.

The refreshing part of last week’s interview was that my interviewer suggested that my core approach is portfolio careering and I answered that I plan to be the “best Portfolio Careerist in the world.” Yes, I am excellent at focusing on the career or task I am pursuing at the time. And, I have a heck of a lot of fun doing it, too!

And then, there’s the physical core. If you have been involved with any kind of physical fitness, you know that one of the latest trends is to build and establish “core strength and stability.” I teach a class called Resist-A-Ball where we work on our cores – our “powerhouses” – to build strength, stability and proper alignment. Yoga and Pilates classes also stress and work on these goals.

I believe right down to my core that optimism and a positive mental outlook prove to work in our favor. Yes, we do need to couple them with action. But, I submit to you that even with action, if we have a bad attitude, we won’t get very far.

Declaration of works: A declaration of works will be required for works of a lesser importance such as:

– Constructions or extensions creating a gross surface not exceeding 20 m² (garden sheds, conservatories etc);

– Transformation of over 10 m² of gross surface into net surface (e.g. turning a garage into habitation);

– The change of use of an existing construction without doing any works;

– Works modifying the external aspect of an existing building (re-doing the rendering of the outside walls, changing of woodworks, replacing or enlarging windows and doors, roof repairs, changes on shop windows etc.

In certain cases, such as if the property is in the vicinity of a listed building or a historical monument (i.e. such as a Church), additional formalities will apply (such as notification to the “Architecte des Bâtiments de France”.

The file which needs to be put together in order to file a declaration of works must contain the following documents:

A declaration form, filled in and signed, accompanying with a situation plan showing access roads etc, a volume plan, a description of the works, pictures, indication of where the works will take place (e.g. indication of the location of the future garden shed). Additional documents may be needed depending on the type of work involved:

– for the modification of a front elevation: a plan of the current façade and a plan of the façade after the works;

– for the creation of a fence: an elevation plan of the fence; – for the re-rendering of a front elevation or roof repairs: a quote with a description of the works;

– all the plans of the construction for constructions of less than 20 m² gross surface;

– for the transformation of an attic: plan of the current façade and future façade, section plan of the building currently and after the works.

The services of an architect are not required for a declaration of works.

The file must be sent to the local division of the Direction de l’Urbanisme, du Développement et de l’Habitat, and it must be supplied in three copies minimum. The file is then examined for up to one month (two months if the Architecte des Batiments de France has to be consulted).

If the works are not started within two years or if, after such period, they are interrupted for a period of over a year, the declaration is lapsed and the process has to be started again.

Planning permission: a planning permission is compulsory for:

– Any construction creating a gross surface of over 20 m²; – Including those without foundations; – Changes of destination, accompanied with the works modifying supporting walls or front elevations; – Modifications of the volume of a construction, or the opening or widening of apertures on external walls in certain cases.

It is to be noted that a planning permission is also necessary for constructions with no foundations, buried constructions (such as cellars etc) or unusual structures (such as inflatable structures etc).

The planning permission file must containing a number of documents in four original copies (plus an additional one where the “Architecte des Bâtiments de France” must be consulted). The file must be sent to the Direction de l’Urbanisme, du Développement et de l’Habitat. The documents necessary will be obtained by an architect, the use of which is compulsory.

The time frame for the examination of the file is 3 months from the time the file is complete. The administration has a period of 1 month from the filing of the application to inform you that:

– Additional documents must be supplied;

– And/or that the basic 3 months instruction period must be extended, such as in the following cases:

– It is extended to six months where the project is situated within the perimeter of protection of historical monuments or if it involves a construction receiving members of the public;

– It is extended by one month for works situated within the perimeter of the plan for the preservation and the enhancement of the town.

The permission is deemed granted if the administration fails to respond within the time allocated. The permission will be lapsed if the works are not undertaken within the period of two years from the last date of notification of the decision or from the date of the implied decision (in case of failure to respond), or after that if the works are interrupted for over 1 year.

Both the start of the works and their end must be declared to the administration.

In case the planning permission is denied or if it was contested by a third party, it is highly recommended to use the services of a French lawyer knowledgeable in the area of construction law.

Before any stadium or arena can play host to collegiate tournament games in the United States, there are standards set by the National Collegiate Athletic Association (NCAA) that must be met. Basketball

According to NCAA, all lamps for basketball games must have a standard color temperature of 3,600 degrees Kelvin and a lowest color rendering index of 65. But since the venues used for the NCAA Division I tournament are different, where field houses, NBA arenas and domed football stadiums are used, the lighting requirements are not the same. Field houses with the capacity of seating about 10,000 spectators require 125 foot-candles per square foot. NBA arenas with seating capacities of between 15,000 and 20,000 require 200 while domed stadiums that can seat about 70,000 spectators require 250.

Football

The major determinant of lighting requirements for NCAA football games is television coverage. Non-televised games require 50 foot-candles of light while games for regional broadcast require 75. If a game will be broadcast for national audience, the lighting requirement is 100 while 125 is required for championship games.

Hockey

Televised standard college hockey games are lit up by 100 foot-candles but Division I’s Frozen Four and championships of lower divisions require 125.

Lacrosse and Soccer

Since lacrosse matches are commonly played on soccer fields, the lighting conditions are the same. For a standard game, 50 foot-candles of lighting is required, 75 for a regional broadcast, 100 for a national broadcast and 125 for championship games.

Baseball and Softball

These two games also use the same field which makes their lighting requirements to be the same. For standard games, the infield must be lit by 70 foot-candles and 50 for the outfield. Games that will be broadcast regionally and nationally require 100 for the base paths and 70 for the outfield grass. For the duration of championship rounds, the field requires 125 in the infield and 100 in the outfield.

Wrestling, Boxing and Volleyball

These three games use 80 foot-candles for every standard and regional broadcast, 100 for national broadcast and 125 for championships.

Swimming and Water Polo

These two games require 50 foot-candles for standard matches or meets, 75 for regional broadcasts, 100 for national broadcasts and 125 for championships.
