Ideas for Simple Halloween Party Games

With Halloween only a week away, we thought we'd share some ideas for simple spooky party games that your little monsters will love to play, and that take slightly little effort to organize:

• Ghost Hunt – cut out ghost shapes from white paper or card (allow approximately 4 – 5 per guest). Hide them around the house and garden and get your little guests to find them. (If you have different age groups of children, you may want to give the youngest ones a head start.) The child who finds the most ghosts is the winner. This is also a great game to play near the end of the party and you will not have to provide filled party bags either. Stick a small treat to each ghost before hiding, give each child an empty party bag and let them fill them with what they find.

• Ten-Pin Pumpkin bowling – part-fill 10 similar size plastic bottles with a small stones and gravel, so that they stand, and do not fall over too easily. (If you have time, or are feeling creative, you can also decorate them to look like monsters.) Draw a scary face on a mini pumpkin – this will be the bowling ball. Line your bottles up and let the children take it in turns to knock them over with the pumpkin, keeping score as they go. The child with the highest score is the winner.

• Yucky Dip – scoop out a pumpkin and fill with cooked, cooled pasta. Add small packets of sweets or wrapped tricks and mix well. Invite your little guests to take turns at the yucky dip – be warned this can get messy!

• The Haunted Jar – fill a jar with small sweets or toys and shredded white paper (making a note of how many goodies you've put in!). Each child then guesses how many items are in the jar and the closest guess wins the goodies!

• Musical monsters – put on some spooky music, and get your little guests to move around like monsters. When the music stops they have to stand still – if they move, they're out of the game. The last monster standing still is the winner!

• Trick or Treat – cut up squares of paper. On half of the squares, write 'treat'. On the other half, write 'trick' on one side of the paper and a simple activity (such as 'cackle like a witch') on the other side. Fold the squares up and put them all into a bucket (or cauldron if you want to be inventive). The children then take it in turns to pull a piece of paper out of the bucket. If they pull out a 'treat', give them a small prize. If they pull out a 'trick', they must perform the task written on the back before receiving their prize.

• The Graveyard game – this is a great game to play when you want to quiet the party down. Your little monsters lie down in the 'graveyard' – the child who stands still the longest is the winner.

The Eviction Process

Obviously, evicting a tenant is not a thrilling part of real estate investing for the tenant or the landlord. What follows is a description of the eviction process itself (especially as it pertains to what can be expected in Ohio), pepered with some of my personal comments with regards to how I typically handle evictions.

Generally, if I've not received rent monies from a tenant by the 8th or 9th of the month, I call the tenant. My leases stipulate that the tenant has a grace period until the 5th of the month to mail rent monies without being charged any type of late fee. As long as the envelope is postmarked by the 5th – no late fee. Asking 3 or 4 days (from the 5th) for a tenant's payment to arrive is pretty liberal and plenty of time to allow for the monies to be received from cross-town mail.

If upon a call to the tenant I believe we're going to have problems, I immediately deliver a 3-day notice to the property. A copy of the notice is made before delivering. The 3-day notice is posted (taped) on the front door of the property if the tenant or other occupant is not there when it's delivered. Any tenant that reaches this point (the starting of the eviction process), is advised that the 3-day notice is simply being posted as a way to protect my interests in the event the tenant does not make good on the outstanding monies due.

Attaching a 3-day notice to the tenant's door does not negatively affect the tenant's public record. It's not until the 3-day is basically filed that it becomes public record. The landlord can not file for eviction until 3 business days have passed from the point the 3 day-notice was placed on the property. Once the 3 business days are up, the landlord can begin the formal eviction process. How does this start? You will take your paperwork, including a copy of the 3-day notice, and file to have an eviction hearing. I use an attorney to process all of my evictions. Specifically, one specializing in handling evictions. I personally prefer using an attorney that will try to remedy the situation with the tenant before the case is even heard. You do not have to use an attorney – you can do a lot of this yourself and save a few bucks, but I recommend you use one. If you've never been to your local court system to witness eviction hearings, I highly recommend it. You'll soon get a flavor of what takes place during these hearings and will know what to expect ahead of time should you ever get to the point of processing an eviction on one of your own properties.

You can expect it to take approximately two weeks before your hearing is scheduled. It's important to note that I always keep the communication line open with the tenant through this whole process. I think this is extremely important. I want the tenant to know that I do not like going down this path just as much as the tenant does not. It's not my goal just to boot a tenant out of the property. In fact, I try very hard to work out payment arrangements or even payment assistance resources with the tenant in an effort to get him or her back up on their feet. Yes it may take a little hand-holding and some of your extra time, but I'll say eight out of ten tenants going through this extra hand-holding will appreciate your trying to help and will absolutely clear their overdue balances with you. You walk a very fine line here with the tenant in that he or she may also be taking advantage of you. It can be a tough call. At times it can simply come down to relying on your gut feeling with the situation.

If judgment is taken (in your favor) at the hearing, the judge will give you permission to "red tag" the door. A red tag is just that – it's bright red and has marked on it the date that possessions will be moved out of the property if the tenant has not vacated. The tenant has five days from tagging to get out of the property. It will usually take 2-3 business days after the court hearing for this tag to get placed on the front door of your property. Again, I keep the tenant abreast of my intentions during this process. You as the landlord call the shots with regards to whether or not any possible set-out occurs. I mention to the tenant that I still do not desire to set property out at the curve, and if payment arrangements can be made, the set-out can be averted. You will again have to make the call here. Do you want to accept only partial payment for what is owed and try to arrange a plan for payment on the extra monies? Or do you feel the tenant is just not going to make it, and in this instance, follow through with the eviction process?

The final step is the dreaded set-out. It's extremely rare that I ever have to get to this point. If it comes this far, frankly the tenant desires it. I've given them every opportunity within reason to try and remedy the situation or move out on their own accord. If the tenant has not moved out by the date stipulated on the red tag, you as the landlord have the right to order a set-out with the bailiff. Again, an attorney that specializes in evictions really helps here. In Columbus, Ohio, you only have a two hour window Monday-Friday to request and schedule a set-out. Additionally, the set-out must be scheduled within ten days following the red tag, or you have to order a supplement red tag (more money).

When the set-out is requested (it's generally a day and time agreed upon by you and the bailiff), you will be expected to have at least four people dedicated to setting furniture and belongings out of the house. You will also be required to have trash bags and boxes to pack items before removing them from the house. Good maintenance workers will be handy to have when you get to this point.

As you can see, evictions can be a rather drawn-out process that generally take a good three to four weeks to run their route. This is why I believe it's very cruel to always maintain good communication lines with your tenant and try and be as professional as possible in handling the situation. It will be frustrating! … but try and keep an open mind into ways you can help your tenant get through this. A good positive attitude can go a long way to making this process less stressful to both you and the tenant!

Cleaning Snowboarding Boots

It’s hard to find a way of having more fun in the winter, so there’s nothing better than spending time on the slopes at the weekends, boarding and skiing. The trouble is when you get home, exhausted but happy, the temptation is to simply put the gear away in the garage and go and get a hot drink. You think to yourself that you’ll get up early and sort it out in the morning, but you forget and the next time you see the gear will be the next weekend you pack it in to the car to head off to the slopes. So the ski gear will still be left cold and damp for another few days.

After a few weeks of this kind of treatment, you’ll probably notice that your boots are starting to smell a little ripe. This is because all the cold and damp has led to the growth of bacteria in the fabric parts of the boot liners, and they love to give off that very noticeable odour.

What to Do

To get rid of the smell you have to get rid of the bacteria, so you’ll need to do the following:

Clean the Boots

  • Take the liners out of the boots, and put them in a warm room or office to dry. This step alone will kill a proportion of the bacteria.
  • Fill a sink or a bucket with warm water and add one cupful of white vinegar and small amount of laundry powder.
  • Soak the liners in the mix for at least 30 minutes. The vinegar will kill off most of the remaining bacteria and the detergent will deal with the sweat and dirt that any future bacteria would like to feed on.
  • While the liners are soaking, use a sponge soaked in the same solution to clean off the rest of the boots.
  • Once the liners have soaked, rinse them thoroughly in clean water. Don’t worry if they still smell of vinegar after rinsing, that smell will disappear as they dry.
  • Reshape the liners and leave them on a towel to dry thoroughly in a warm room.

Keep the Bacteria at Bay

The cleaning will have dealt with the majority of the bacteria, and so the liners will smell much more sweetly now. The next step is try to prevent the bacteria taking hold again:

  • Spray the liners with an odour spray such as Febreeze or Odour Eater. Office cleaner suppliers are usually a good source for these kind s of products.
  • Make an insert that you can use between sessions on the slopes. Baking soda and Coffee Grounds are ideal for this. Fill and old pair of socks with a mix of the soda and coffee,and tie them off to make a pouch, and put them into the boots when they’re not in use.

Prevention

The best solution is to dry the boots thoroughly after each use.

  • Get in the habit of bringing the boots in to a warm dry room and removing the liners to allow them to air, rather than putting them away wet.
  • Once they are dry, spray the liners with an odour control spray, and drop in the sock pouches described above.

These simple cleaning tips will make your boots much more pleasant to put on and wear, and who knows, you may even find other people want to join you on the slopes again!

Managing the Risks of RG22 Foam

The risk of using resin generated (RG) foam to fill redundant tanks on forecourts lies mainly in the assumption that it is risk free.

Resin generated foam, in its many forms – RG22, RG8 and RG30 – is now widely used on fuel sites everywhere. RG30 is used to encase fuel tanks for extra safety and contamination protection. RG8 is used for filling de-gassed tanks on a very temporary basis, as it is claimed that it can be completely broken down with water. RG22 is the most prevalent, as it is widely used for the ‘permanent’ filling of tanks.

RG22 was first developed at a time when the solid fill material of choice was a 20:1 sand/cement slurry. To fill every part of the tank successfully with this, contractors needed to open the top of the tank, pour in the slurry and agitate it; otherwise it would settle as a cone with space all around. Sometimes part of the forecourt had to be dug up if the manhole was in the wrong position.

The advantages of RG22 were that it was claimed to be safe, environmentally friendly and could be pumped in through an exiting pipe or a flange on the manhole lid. This made it a big favourite with petroleum officers and oil companies, some of which began to insist on its use.

It was also cheaper than slurry and much lighter, which meant that the eventual excavation of the tank was claimed to be easier and less expensive.

The introduction of foamed concrete has eroded some of these advantages, as it is much lighter than its predecessor and has similar flowing properties. This means that, for most fuel site uses, there is now a viable alternative to RG22 that meets the requirements of oil companies and petroleum officers.

The main reason that we need an alternative to RG foam is that it contains formaldehyde – a probable human carcinogen. In 2002, formaldehyde was placed on the US Report on Carcinogens 11th edition, compiled by the US Department of Health and Human Services, Public Health Service and the National Toxicology Program; something that holds only moral power in the UK and EU.

In Canada Urea-formaldehyde foam, which also uses formaldehyde as a curing aid, was used to insulate homes, particularly timber framed houses, but this has now been banned by the Canadian government after occupants complained of runny noses and sore eyes.

Because formaldehyde is used as a curing agent, while R22 needs to be handled with care at all times, the highest health risk does not occur when the foam is pumped into tanks in its liquid state, but rather when the so called ‘permanently’ filled tanks have to be excavated and removed, to allow a site to be decommissioned and used for some other purpose.

The concerns are two-fold: handling the foam itself and exposure to the formaldehyde gas that is given off when the tanks are excavated and cut up for disposal.

Because of its alleged properties, we were as interested in using RG22 as anyone else when it first came out. Our doubts began when we started excavating tanks that had been filled with the foam and discovered how difficult and expensive it was to dispose of.

We discovered that RG22 can shrink, letting air get back into the tank, which reduces the safety effects of RG22 and speeds up corrosion. We later also discovered that it gave formaldehyde gas a place to gather.

We have excavated tanks less than three months after they have been filled with RG22 and the foam had already shrunk considerably. On the other hand, we have excavated tanks that were filled with RG22 two years previously and found that some of the foam was still in a liquid state.

When our people opened the tanks they found the fumes were often overpowering and anyone who was unfortunate enough to touch the stuff received an unpleasant and uncomfortable skin rash as a reward. All our people now use an all-over bodysuit and breathing apparatus when dealing with RG22.”

The lightness of the foam was supposed to make excavation easier, allowing the tank containing the foam to be lifted straight from the ground and onto the back of a lorry. Unfortunately we discovered that there are only one or two disposal sites that will accept tanks with RG22 still inside. Even then, they will only accept small tanks, and then only when they can be placed in a deep part of the landfill site.

We will only attempt the all-in-one approach when our client insists, as we prefer the more environmentally friendly approach of sending the metal of the tank for recycling. This means that once it has been removed from the ground, the excavated tank has to be cut away, with the metal taken to one site and the RG22 to another – usually a hazardous waste site.

We are not the only ones to have concerns, another company in our sector told us: “RG foam is fine if the tank was never going to be opened again; the problem is that, these days, eventually, many tanks will need to be removed, if the site is to be sold on for development.

“My concern is, when we cut the tanks open there is a very pungent smell of formaldehyde and often an irritated feeling in the throat and eyes.

“We now use a different technique where we try to use heavy machinery to open the tanks up, keeping personnel away from the excavation.

“It would appear that the problem lies in the fact that during the curing the foam emits a fair amount of formaldehyde gas, which is trapped in the tank, to be released only when it is cut open.

“Our workforce also initially noticed some irritation through exposure to the foam and, indeed, the manufacturers’ data sheet says it is a ‘light irritant’.”

This company believes the main problem is that, as well as being an irritant, the material is light and friable, so, if precautions are not taken, it can get under clothing or even be breathed in.

“However,” says the company, “this part of the problem can be dealt with if contractors are properly forewarned. Like any other risk, they can deal with it, if they know exactly what they are facing, by elimination, in the first instance and, where not possible, control techniques such as wearing protective clothing, gloves masks, eye protection etc.

“A bigger problem is that fuel sites undergoing decommissioning are normally bounded by roads and pavements, often in built up areas, so there is a danger that the light friable foam can easily be blown off the site. These days we don’t remove these foams on a day when there is any wind at all.

“However, as I said, the problems associated with the foam itself can be dealt with using some simple precautions, our real concern is the formaldehyde gas that is given off when the tanks are cut into, as they must be when a site is decommissioned.”

Experience has shown us that air pockets occur, where the gas tends to concentrate, leading to a burst of gas being released when these pockets are breached.

Proximity is the real problem. Once formaldehyde gas is vented to atmosphere it will disburse to a harmless level, but if you are close to the tank when it is cut it is more worrying.

Environmental and personal monitoring was carried out by a company in our sector, looking at the level of concentration of formaldehyde gas on fuel sites being decommissioned when tanks are cut open.

In one of these tests, formaldehyde sensors were placed at four strategic points on the site. Three produced results of under the recommended level of two parts per million, but the nearest sensor, located 3m from the tank, registered 2.07 parts per million, which exceeds the UK workplace exposure limits (WEL) of 2.0 parts per million, currently listed in HSE publication EH40/2005 Workplace Exposure Limits.

This indicates that steps need to be taken to protect anyone going within that distance.

We also believe that the two parts per million limit itself needs examination, as there is, in my opinion, no real evidence for this level, one way or the other. Much more research is needed.

The message is to be aware of the risks and take the right precautions.

The main problem is the respiratory system and the eyes, so we use a helmet, with a visor and a power assisted respirator.

Their message to petroleum officers and oil companies is to not get seduced by the alleged advantages of RG foam, to look at where it is appropriate to use it.

RG foams have their place in the mix, they should not be seen as the first resort.

It may be slightly cheaper to use RG22 to fill the tanks in the first place, but any savings are outweighed by the extra disposal costs and precautions that have to be put in place.

Hierarchy of dealing with hazards.

1. Eliminate

If the job is hazardous, does it really need doing?

2. Substitute

If the job is really necessary, then can the hazardous material be substituted with something more benign, such as slurry, foamed concrete or polyurethane, which is now being sold as a substitute in the US, but not here yet.

3. Change working methods

Using more machinery to reduce direct contact. Paying more attention to the weather on excavation days.

4. Control

Increased use of personal protection equipment (PPE) and paying more attention to containment within the site.

Key Variables to Design a Large-Scale Organizational Transformation

There are a lot of different elements that go into designing a large-scale organizational transformation. For the purpose of this exercise and through the eyes of a consultant, there are four areas that need to be explored in relation to this organizational transformation. These areas are human resources, organizational structure, leadership and trust, and performance measures. How these variables are implemented into the change process could prove successful for an organization and help the overall structure of the organization grow. Moreover, lack of attention to detail can prove to be a mistake and cause a change process to fail.

Human Resources Policy

Human resources, in this writer's opinion, are the glue that holds the organization together. Human resources help enforce and create policy. In addition, they act as front line when anything goes wrong or when a new benefit is introduced or if there is industry change. Next, they assist as change agents when an organizational transformation is taking place. Braun (2013) describes human resources as more of a strategic partner then the old paradigm of paper pushers. In addition, human resources has taken on a higher calling in which it assists with all organizational functions, assist in formulating strategies, develop long-term objectives and formulate plans to help grow a competitive advantage in the marketplace. As a consultant and working with human resources, the goal is to understand change. According to Appelbaum, Berke, Taylor, and Vazquez (2008), change is viewed a dynamic process and can be valued in terms of the scale of a change and which method will be involved. Human resources and the leaders of the organization must take into account how this large scale transformation is going to affect the policies that are in place. For example, will the rewards system be changed from a standard evaluation to a more complex performance management system?

The organization that his writer is referencing is currently going through a large-scale transformation. The reward system and compensation plan was strictly leverage and any pay increases have been halted for the last three fiscal years. In addition, many programs and benefits were cut as well to reduce the cost to the organization. These changes in policy were a needed evil to help bringing structure back to the organization. This change in organizational policy did cause a lot of employee commitment issues and it was difficult to retain top talent but currently the storm has been weathered and organizations policies and benefits are returning back to normal as new initiatives are going into place.

Organizational Structure

Understanding how an organization is structured is a key objective for a consult that is assisting with organizational transformation. The consultant needs to understand if the organization is transformational, top down, transactional, growth, mature, global, and local to name a few. Appelbaum et al. (2008) describe transformational change as form of corporate change and can be characterized as a developmental process and is a form of revolutionary change that can be described as a complete re-engineering of the corporate structure. As a consultant, it is important to understand the goals of the organization but also provide solutions and with transformational change coming the need for transformational leadership. Transformational leadership helps with status quo and organizational performance by empowering their employees to do more and lead by example. Wischnevsky and Damanpour (2006) explored organizational transformation and stated that organization transformation is a transition between organizational states that feature structure and strategy. In an effort to assist with re-engineering of the organizational structure, leadership will be encouraged to redefine strategy, redevelopment the mission statement and potentially rebrand with a new logo that sets the organization apart from the old and opens the door to the new era of growth and possibilities.

Within the organization that is referred in this exercise; transformational leadership is one of their top goals and a culture that they are trying to establish. Unfortunately, they lack the follow through and the organizational learning to continue with the process of culture change internally. Due to high turnover in the leadership positions, developing a culture that will be ingrained in the organizational memory is very difficult.

Leadership Communication

Organizational transformation can not begin without all the needed stakeholders are on board and understand the new mission. Without proper and continuous communication between leaders / managers and their direct reports, the organization will run into resistance to change. The purpose of leadership communication is to bring the protesters closer to the organization and give them a sense of belonging and purpose. Brauns (2013) gives examples of how organizational transformation should look like from performance management to rewards keep the employees interest in mind and keeping employees engaged during the change should be goal. For example, the rewards system that is in place needs to express the values ​​of the organization and should send the right message from the organizational perspective. If employees do not understand the value of the rewards or benefits, resistance to change will happen. In addition, performance management needs to be addressed and according to Brauns (2013) consist of the three C's, consistency, coordination, and control. If leadership can communicate and gain the trust of their organization and followers, this will make large scale transformational more attainable. Without trust, resistance from employees will hamper any change effect.

The organization that is references for the exercise has not done a very good job with this area of ​​change. There seems to be little care of job descriptions or reward during the rebuilding process. Although there are different attempts to bring about transform change and provide glimpses at transformational leadership, they simply do not have the follow through to continue and make the difference that is needed. Many times, leadership communications is scrambled and / or vague which can cause frustration with employees. It would be recommended that a consistent communication and an often communication be given on the progress of the change process. Performance Measure

Performance measures are needed to make sure that the organization is meeting their goals on a large scale but also that their employees are meeting internal objectives. Chen, Yang, and Jiun (2006) examined a performance management system called the Balances Scorecard or BSC. BSC enables businesses to transform its overall strategy and provide effective management and leadership. This is accomplished by addressing four areas of perspective. These areas of perspective are financial, customer, internal, and learning.

Throughout this exercise, internal, customer and learning have been addressed as major components of organizational transformation. Although the financial perspective is not address by name, having a balanced organization and accomplishing this balance through a large transformation is implied.

In the company referred, they do have their own performance management system although it seems to be very oriented towards measure and objectives in which this writer promises are very nonspecific and generic. In addition, with no rewards system in place, a performance management system looks mute. It is this writers recommendation that a small incentive be attached to the performance measure otherwise the output is black or white; either you meet the requirements and keep you job or you are fired. To maintain a productive workforce during the large scale transformational change, leadership is tasked with keeping the organization committed high and providing excellent communication. Without this guidance of the leaders and according to Appelbaum et al. (2008) the input of the employees, which is deemed a critical factor, large scale transformational change will be difficult to achieve.

Conclusion

Organizations need to change to stay competitive in the marketplace. How they learn and utilize the knowledge that has gained will surely give them an competitive advantage over their competition. In complementing a large scale change, the organization needs to pay attention to the human resource policies, leadership communication, organizational structure and performance management systems. All these areas play important roles in shaping a successful transformation.
