Summary and Review of Goleman’s Leadership That Gets Results

Daniel Goleman’s article, Leadership That Gets Results, is one of the best articles from the Harvard Business Review archives. As the noted author of the book, Emotional Intelligence, Goleman combines his expertise in emotional intelligence with research on leadership styles done by the consulting firm, Hay/McBer. Their research uncovers six distinct leadership styles. Goleman concludes that there is no one best style, but the best leaders use their emotional intelligence to determine which style will best fits their specific situation. He describes each of the leadership styles, their advantages and disadvantages, and offers some brief examples of how a leader might apply the style. Every leader or aspiring leaders should understand each of these styles and how they can be used:

Coercive Style: This is a compliance focused style that is characterized by the phrase “Do what I tell you.” Although this style works well in extreme circumstances of a crisis or turnaround, in most cases it will have a negative impact on the overall organization once the crisis is past.

Authoritative Style: This style is used by leaders who have a clear vision for the organization and can rally people by saying, “Come with me.” It is a generally a positive style and works really well when an organization that has floundered in the past can be inspired to move in the direction of a new vision.

Affilitative Style: This is a style that is used by leaders to build harmony and teamwork within an organization. It is characterized by the phrase, “People come first.” Leaders will use this style to break down silos, to build relationships, and to get people to communicate and cooperate.

Democratic Style: As the name implies, this style is used to get people to buy-in and to build consensus. It is best described by the phrase “What do you think?” It works well in professional environments where subordinates have deep expertise and access to information so that they can collaborate to make informed, consensus driven decisions. Pacesetting Style: This style is often used by leaders who have technical expertise and can lead by example. Hence the phrase, “Do as I do, now” best describes this style. Pacesetting can achieve quick results if the team has expertise and primarily needs to be motivated; however, this style can also be de-motivating since the focus is on the leader performance and high standards. It deprives some on the team from demonstrating their own leadership and expertise, or causes others to feel overwhelmed by the fast pace and demanding standards.

Coaching Style: This style is used by leaders to develop people through coaching. Those using the coaching style will suggest ideas to subordinates with the catch-phrase, “try this.” This style works well when people are receptive to coaching, but can also require patience and a willingness to accept failure by the leader/coach when subordinates are in a learning mode.

Goleman’s conclusion that there is no one best style is supported by additional research that correlates six factors of organization climate with each of the styles. The organizational factors include: flexibility, responsibility, standards, rewards, clarity, and commitment. The research shows that the coercive and pacesetting styles have a negative correlations on organizational climate while the other four styles have a positive impact. Thus, except for unusual circumstances where coercive and pacesetting styles might be appropriate, leaders should normally use a combination of the authoritative, affiliative, democratic and coaching styles to achieve success. What are used brick? Used bricks are salvaged from old building when the building are torn down or demolished. How do I know if I have used brick on my home or business? Used brick have a specific character of being soft and when you look at a used brick building from the street it has an old appearance. If you take a screwdriver and scrape it along the surface of a used brick, you will likely gouge the surface of the brick easily.

A new brick wall on the other hand would be too hard, if not impossible to gouge and are more regular and rectangular in shape. If you looked at a new brick building from the street it would have a more uniform appearance and look 'newer'.

How do I look for damage in used brick? Fortunately used brick tend to deteriorate as individual units unlike new brick, which tend to deteriorate in sections. As you walk around your building look closely for bricks that have a chalky, orange color to them. These bricks are the first to deteriorate in a used brick wall and for some reason will be very noticeable.

As you look closer at the wall you may also find bricks that are 'powdering' which means that they turn to powder as they deteriorate. Regardless of how they manifest, you should remove and replace all the damaged used bricks that you find. While inspecting the individual bricks for damage also look for cracks and loose or missing mortar. Fill in any holes that you find and repair any cracks. This will go a long way to preventing excess water from entering the wall.

After you have completed the repairs you are now ready for your final and most important preventive maintenance chore.

Seal your bricks! There is nothing more valuable to your used brick building than a saturation application of high quality masonry sealer. I can not be more enthusiastic about the protection of used bricks with sealer. Most used brick are probably over 100 years old at this point and need protection.

As you watch that liquid gold being sucked into your brickwork by the gallons, remember that it will protect the used brick and save you ongoing maintenance and repair cost over the long haul. It is the cheapest insurance that you can buy against used brick deterioration.

Haidong Gumdo – Korean Sword Martial Art – An Introduction and Comparison

It's time to set the record straight about Haidong Gumdo. For those unfamiliar with this, Haidong Gumdo is a Korean martial art focused on the use of swords. The visual aesthetic is familiar to most Americans, and will remind one of the Japanese samurai due to the shape of the sword and the dress which is worn. Haidong Gumdo is about grace. It is about precision, and power. It is about mastering one's own mind and body in the development of physical skill. It is not, however, about cultural imitations or derivations.

The Sword
The sword used in Haidong Gumdo practice is known by multiple names, including hwando and jingum , which is the equivalent of the Japanese word shinken , or "real sword". It is important for those more familiar with Japanese sword arts to realize that the jingum is not a katana, despite certain surface similarities. This is largely related to differences in cutting technique. While historical Korean swords come in many shapes and sizes, the modern jingum is easy to distinguish from a Japanese katana by the shape of the tip and the method in which the blade is mounted to the handle. Quality jingum typically has a wider tip, and are mounted with a pin and bolt in the handle.

The Uniform
The Haidong Gumdo uniform used by the World Haidong Gumdo Federation is something else that causes confusion to those more familiar with Japanese sword arts. This is because of the pants that are worn, which flare outwards similar to the Japanese hakama . As with the sword, however, there are differences between the Japanese and Korean styles. The Japanese hakama are worn outside of the gi (or jacket), while in Haidong Gumdo, the jacket is worn over the pants. Since the top of the pants is therefore not visible, they have an elastic waist, rather than the elbow ties of the hakama.

In addition, Haidong Gumdo makes use of a short sleeved dobak , or uniform. This allows more freedom of movement, without worrying about catching the sword in the sleeve. Finally, Haidong Gumdo makes use of colored belts to denote rank, similar to more familiar arts such as the Korean Taekwondo, or the Japanese Judo.

Relations with "other" sword arts
Unfortunately, the aesthetic similarities between the Korean and Japanese sword arts, coupled with a history of tension between these two peoples, has given rise to a significant amount of misunderstanding and strife in the martial arts community.

This is not to say anything at all negative about Japanese sword martial arts! I feel no need, for example, to dispute the history or legitimacy of Iaido, which is a modern Japanese sword art as practiced by the All Japan Kendo Federation. It is beautiful and graceful, and, I may add, new. The same is true of Haidong Gumdo.

Yet the martial arts community remains plagued by the tension which has exhausted between these peoples for quite some time. As American practitioners of these arts in particular, we should respect each others' chosen disciples. That's not even to begin the mention the negativity which arises from meaningless debts about historical origins, uniform styles, or effectiveness. This kind of slander only serves to weak us in our pursuit of mastery.

So let's move the discussion in a more positive direction. Do you practice a martial art? What do we even mean when we use that term?

The Meaning of "the Way"
I would argue that sports such as MMA ("mixed martial arts") do not fit the definition of martial arts in the traditional sense. The word Gumdo translates as "the way of the sword". "Way" is used here the same as it is used in Taoism. In fact, "Tao" and "Do" are the same character, pronounced differently in different languages. To quote Wikipedia:

"The martial arts are codified systems and traditions of combat practices, which are practiced for a variety of reasons: self-defense, competition, physical health and fitness, as well as mental, physical, and spiritual development."

That second phrase is important. A significant part of martial arts practice is mental, physical, and spiritual development. So this would include the various styles of Chinese Kung Fu, Japanese Karate, and Korean Taekwondo, among others. It includes the various ryu of Japanese Samurai Swordsmanship, and yes, it includes Haidong Gumdo, an indigenous Korean sword art. Sure, nothing develops in a vacuum, and Korea necessarily shows influences related to its geographical location and its interaction with other cultures. But that does not diminish the art or its practitioners.

Conclusion
Haidong Gumdo focuses on multiple aspects of swordsmanship, from drawing and sheathing, to forms work and stance training, to test cutting with a live blade. There is no trick to being able to perform these cuts, whether on bamboo or other targets – no stage magic, just years of training and practice. Personal betterment and a constant driving to improve technique are what makes it work.

Boa Feeding Tips – 7 Hints For Tempting Snakes to Eat

Boa Constrictors one are the most commonly kept snakes, and with good reason. They tend to make excellent pet as they are docile, easy to handle, and have modest care requirements. They are also generally good feeders, usually taking defrosted rodents without trouble.

Some boas however, particularly wild caught specimens, can be problematic to wean onto defrosted prey. Having a snake which refuses to eat can be extremely frustrating, but there is usually no need for concern. If the boa is otherwise healthy it can go for considerable amounts of time between meals.

If your snake is refusing to eat, monitor its weight, and follow these tips to help get your boa feeding readily and easily.

1. Feed appropriatively sized prey: All species of boa can be fed exclusively on rodents in captivity. They type and size of prey is entirely dependent on the size of the snake. Neonates may be started on pinky (day old) mice, and the prey size should gradually increased as the snake grows. Small, through medium, to large mice should be followed by rats, and even rabbits for larger boas. The key is to offer prey no larger than the girth of the snake to avoid training the boa's digestive system.

2. Feed your boa at regular intervals: How regularly you offer prey items will depend on the age and size of your boa. For most species, neonates should be fed weekly, while adults can be fed fortnightly since it takes them longer to digest the larger meal. Boa with slow metabolisms however, such as the Emerald Tree Boas, only need feeding every 21 days.

3. Defrost the rodents safely: While pinkies and small mice can be safely defrosted at room temperature, larger items will take longer, increasing the chance of bacterial growth. To safely defrost prey items, place in the refrigerator overnight, sealed in a plastic tub. Before feeding, warm them slightly for 30 minutes under a lamp, or near a radiator. Always ensure that prey is thoroughly defrosted, and avoid using a microwave which will partially cook the prey.

4. Tempt your boa with defrosted prey first: If your boa will not take defrosted prey on its own, try leaving it undisturbed in the vivarium overnight. Another trick is to try leaving the prey, and the snake, in an unfurnished plastic tub for an hour. If none of these methods work, you should try 'tempting' the boa with the prey. Either use a long pair of forceps and dangle the prey in front of the snake, or drop the rodent on the floor of the vivarium, and gently wiggle it with a stick. With a little patience this is often enough to get a boa eating. 5.The 'bait and switch' method: If the above methods have failed, you can try using a freshly filled mouse. Dangle it with the forceps, and try to get the boa to strike. Once in feeding mode, you can swap in a defrosted rodent.

6. Offering freshly killed prey: If, after a number of attempts with the above methods, you really can not get your boa eating defrosted rodents, try offering one which is freshly killed. If your snake takes the prey, try offering a small defrosted rodent immediately afterwards. Often, once the boa is already in feeding mode, it will take the defrost, and once a boa has eaten one defrosted rodent, it will take more in the future. If this fails at first, the next time you feed the snake, hold a defrosted rodent against the half swallowed fresh kill. This can be enough to trick the boa into eating both, and again, once they have taken a single defrost it is easier to feed more in the future.

7. Offering live prey: Only if all of the above methods have failed should live prey be offered. A live rodent has sharp teeth and claws, and can seriously injure a snake. Never leave live prey in with your boa for more than 15 minutes, and never unattended. Keep a close eye and be ready to remove the rodent quickly if necessary.

By following the above methods you should be able to tempt just about any boa to eat, and slowly to wean them onto defrosted food. Once taking defrost, try to keep them on it without absolutely necessary.

In the rare cases where all the above methods fail, and a boa is losing weight, it may be necessary to force feed. This is a stressful, and dangerous method of feeding which should only be attempted by experienced herpetoculturists and is beyond the scope of this article. If you get to the stage where force feeding is necessary, consult your veterinarian, or find an experienced keeper via your local herpetology center. However, with patience and the methods outlined above you¡¯re unexpectedly to ever need to resort to that.

A Migraine and Tension Headache May Be Relieved By Simple Self-Massage Technique

While it may seem like the most effective way to combat a headache is to reach for an over-the-counter or prescription pain-killer, it's possible that a natural solution may not only attach your headache faster but may attack the pain at its source . Tension Headaches

Three of the muscles belonging to the suboccipital group at the base of the skull are reasonably responsible for many cases of tension headache; These muscles are the rectus capitis posterior major, rectus capitis posterior minor and the obliquus capitis superior. All three muscles attach to the skull; the first two connect to the topmost cervical vertebrae in the neck, and the third connects to another muscle in the neck.

The suboccipital muscles are responsible for head extension, or raising the head. Commonly, these muscles are tight in people with forward head posture. This postural dysfunction occurs when the head extends forward of the body's center line; the suboccipitals must work overtime to keep the head facing forward from this position.

Place your fingertips on the back of your head and arch your neck back; you'll likely feel the muscles in your skull tense up. When the suboccipitals tighten, they exert a pull on muscles through the skull. This tension is believed to result in tension headaches – the throbbing, aching and tightness that wraps around the head for anywhere from hours to days.

Chronic tension in the suboccipital muscles can cause trigger points – knots that form in the connective tissue surrounding the muscles that make it difficult to relax them. Myofascial release is a targeted form of massage therapy designed to loosen tight connective tissue. You can practice self-myofascial release (SMR) at home with the use of a trigger point device to treat suboccipital tension.

Timber Decking Kits – How to Build the Wooden Joist Sub Frame

These kits are designed specifically to be easy and straightforward for the average DIYer to construct. Indeed, provided you have the basic tools held by most households – battery drill, saw, and a tape measure – there is almost nothing stopping anybody building one of these off-the-shelf kits in just a couple of hours.

Once you have decided where your deck is to be constructed, and prepared the over-site (the ground area onto which the deck is to be constructed) you can begin constructing the joist subframe. Why construct a joist subframe? There are a number of reasons.

Firstly, and most obviously, the joist subframe provides the DIYer with a strong and structurally sound base onto which all decking joists are mounted.

Another key reason, and one often overlooked by the DIYer (and the cheaper decking kit suppliers, for that matter) is that only treated timber should come into contact with the ground. On this basis, a minimum of C16-grade timber is required. C16 is very popular in Britain, and widely specified by architects, builders and DIYers alike for use as decking joist timbers. The classification C16 basically determines how many defects the timber has (such as grain defects, knots, etc) across the length, width and depth of the timber.

If the deck is to be raised, you will most likely use raised posts to hold the decking subframe in the air. Support posts should be no further than 3 meters apart, and regular 2″ x 4″ joists should, as an absolute minimum, be supported by the use of 2″ x 6″ timbers.

To ensure that the area underneath the deck is free draining, boards should be laid down along the gradient (Rather than against it). Raised decking support timbers are fixed through the use of either metal post anchors or metal spikes. The post anchors are bolt-down shoes, into which the vertical support timbers are inserted. The metal spikes are, quite literally, 60cm spikes which are driven into the ground and which act as ‘anchors’, into which the vertical timber support posts are inserted. Remember that any deck surface which sits at or above 60cm above ground level will fail to meet planning regulations. If in doubt, consult your local planning authority.

Margosa (neem) is a widely used home remedy for itchy skin. Simply boil few fresh margosa leaves in water and take bath using this water. Alternately take 20 fresh leaves of margosa. Clean it properly. Now add 10 black peppers and mash in 60 grams of water. Drink this in morning and evening for a week. It will purify your blood. This remedy is also effective in boils.

Coconut oil is one of the simple home remedies for itching. Apply this oil on the affected area to tie itchiness. Alternately, you can also mix some turmeric in coconut or mustard oil and warm it little. Apply this at the area of ​​itching.

Mix a small amount of alum (phitkari) in two teaspoons of lemon juice and apply on itching areas. It is an effective home remedies for itchy skin. Local application of coconut oil mixed with lemon juice mixed is useful in relieving general itching. Another useful remedy is papaya seeds. Mash papaya seeds and apply on the itchy areas.

8 out 10 search the BIG 3 to get information. Big 3 search engines are the dominant names on the search market:

  • Bing
  • Yahoo

Combined, BIG 3 represent more than 95% of the search market.

Who uses Google? Bing? Yahoo?

Google tends to attract more skeptical individuals that search a lot until they decide where to buy from.

Yahoo still has more conservators users, Yahoo's loyal and somehow older, which also search less until they buy things.

Bing powers Yahoo now and it will bring the change for old Yahoo – Bing has a new breed of users – the skeptics that dislike Google and want a different search experience.

So, it's damn important to get your business listed on the big WWW and also you want it placed as high as possible in BIG 3's SERP (Search Engine Return Page).

Once you are there, you want your business to be visited and get thousands of potential customers, but actually who gets the traffic?

It's definitely a step forward to have a Site, Blog, and Social Media presence for your Business, but to get the traffic you need to AIM for PAGE # 1 in SERP of BIG 3's.

How much traffic Google's Page # 1 gets?

Let's start saying … a lot …. almost everyone gets the info from first page, which by default has 10 organic results displayed on it .

Very rare, we adventure exploring Page 2, Page 3, Page 4 … of SERP and even if we do, probably we do it for research purposes and NOT to buy something.

If you want your services to be bought …. you need to be on PAGE # 1 of SERP for all your most important keywords.

Page # 1 gets 90-95% of the traffic; the other pages get only impressions and NO CLICKS.

It's true that Page # 1 in Google, by example, gets all the cream and based on stats the Top 10 traffic split would be (example below is based on my experience and my websites stats):

Get the first spot on the first page in Google SEPR for your important key phrases and you will get between 35% and 60% of the clicks from a particular key traffic – percent may depend on your particular niche.

Second spot is not bad either, it will give you 10-20% of the clicks and number 3 wins at least 10%.

In almost all the niches, from forth place onwards you will get less than 10% of the clicks and the drop is more linear than for the first three positions.

Do Changes in Barometric Pressure Affect Your Dog?

Barometric pressure is atmospheric pressure measured by an instrument called a barometer. That pressure peaks and troughs, causing the changes in our weather. High pressure is pressure greater than the pressure around it. It couples with clear, cloudless skies and drier air. Low pressure is pressure less than the pressure around it. Lows couple with wind, atmospheric lifts, warm air, clouds, humidity, rain, thunderstorms, tropical storms, cyclones, and/or tornadoes.

Studies on humans, have shown differences in barometric pressure cause numerous physical, emotional, and behavioral changes. They include, headaches, mood variations, and complaints about more aches and pains. Perhaps you, or someone you know, claims they can predict the weather better than the weatherman, simply because you feel changes in your body or mood.

So, how do these atmospheric changes affect your dog? Science isn’t quite sure. However, dog owners, especially hunters, and those with scent hounds as companion dogs, have noticed as barometric pressure drops, their dogs change the way they track. This observation leads them to believe their animals change how they follow a scent, to compensate for the changes in the way scents travel.

They also noted their dog tends to hold their head higher in drier air, to catch scents as when the atmospheric pressure is higher. If it is exceptionally windy, their dogs have a more difficult time following a scent; most likely because the direction of the scent changes. When the barometer drops, and winds die down, indicating a low has moved in, their dogs tend to hold their heads lower to the ground when following a scent.

There are those astute owners, who are particularly bonded and attentive, who have reported they are alerted there will be a change in the weather, by watching physical and behavioral changes in their dogs. They included restlessness, panting, trembling, whining, and drooling. A number of them find their animal has a need to hide; others find their dog has a need to be exceptionally close to them.

There are owners of arthritic dogs who claim their pets often appear stiffer and have more difficulty getting up or walking, when the barometric pressure is low. They may be correct. Why can’t dogs feel the added pressure on their joints, as we do?

Bottom line – If you are conscious of the changes in your dog, that’s terrific! If you aren’t, maybe now you will pay more attention, because you’ll know what to look for. Your dog may be trying to tell you something, in the only way they know.
